What it is

Performative compliance under surveillance occurs when people expect visible traces to be evaluated and begin producing activity that looks desirable: staying online, fragmenting commits, replying immediately, or moving uncertain and sensitive work elsewhere. The system then records adaptation to the measure rather than the collaboration or effort it intended to represent.

Why it happens

When proxy measures carry consequences and their logic is predictable, optimizing the visible signal becomes rational. Persistent visibility also raises the social cost of pauses, experimentation, and help-seeking. Avoidance need not be deliberate deception; it can be self-protection under ambiguous evaluation. Either way, construct validity degrades and managerial responses may amplify the distortion.

Studying it

Longitudinal studies can compare activity duration, contribution patterns, channel migration, and substantive outcomes before and after a metric is introduced. Conditions that separate peer-only awareness from evaluative use help isolate visibility from consequence. Activity spikes alone do not establish gaming; evidence should show systematic divergence from task needs.

Where it stops holding

Behavior change in response to feedback is not inherently performative. Clear goals and proportionate transparency can improve accountability, and temporary response increases may reflect genuine coordination demands. The concern is whether the proxy displaces the goal, pushes important work off-platform, or prevents correction of mistaken inferences.

Applying it

  • Treat presence, clicks, and response speed as diagnostic clues rather than direct performance measures.
  • State both permitted and prohibited uses, with correction and appeal routes.
  • Watch for patterned anomalies, channel migration, and proxy–outcome divergence before adding sensing.
  • Preserve private focus, drafting, and experimentation spaces for uncertain work.
